Emotional Exhaustion as a Mediator for Prognosticating Turnover Intentions: Evidence from Bahrain's Commercial Sector

Abstract: The commercial sector is a crucial and dynamic sector in Bahrain where it provides a lot of jobs and supports the national economy. This study examines the influences of human resource practices on the turnover intention of the commercial sector in Bahrain via the Baron-Kenry method. This method evaluates the direct and indirect impact between human resource practices and turnover intention, where emotional exhaustion is served as a mediator. A self-administrated questionnaire is evolved and validated where the study is implemented on 200 commercial sector employees. The results illustrate that there is a direct and indirect statistically significant influence of human resource practices on the turnover intention of the commercial sector. If emotional exhaustion exists in the model, the indirect influence of human resource practices on the commercial sector's turnover is more than one-half the direct influence. Furthermore, the existence of emotional exhaustion in the model increases the prognosticating of the model from 20 percent to 52 percent. The partial least squares analysis shows that the most important variables are career development opportunities, followed by supervisor support, job autonomy compliance, intrinsic motivation, and workload. Therefore, commercial sector employees need to have more career development opportunities, more job autonomy, more support supervisor, and less workload to prevent themselves from emocional exhaustion and burnout and maintain a dedicated team capable of providing excellent work quality. This study deems one of the few of its kind undertaken in Bahrain's commercial sector context. There are limitations like many other studies, such as non and low-educated workers in the commercial sector, the subject's sersitivity, which leads to ignoring the study request by the companies, the sample size is relatively small, the time-constrained and the difficulty to access data from commercial companies.
